We used to think culture was offsites and a values page on the website. It isn't. Culture is the worst behavior you are willing to walk past without saying anything about it.

Write it down before you scale it

At fifteen people the founders are the culture. At fifty, the culture is whatever got written down and repeated often enough to stick.

Our operating principles:
- Default to writing; meetings are the last resort
- Disagree in the room, commit outside it
- Ship small, ship often, and own the outcome

We put these in the onboarding doc and, far more importantly, we promoted the people who actually lived them.

The load-bearing ritual

The habit that held everything together was a weekly written update from every team — three sentences on what shipped, what slipped, and what's blocked. It kept us honest as we grew past the point where everyone could still sit around one table.
